Abstract

This study aims to examine the effect of job insecurity on counterproductive work behavior (CWB) and investigate the mediating role of perceived organizational support (POS) among permanent Generation Z employees. This research is motivated by increasing uncertainty in the workplace and the unique characteristics of Generation Z, which has become a dominant workforce group and is particularly vulnerable to perceived threats regarding job continuity. A quantitative approach with a correlational survey design was employed. The sample consisted of 120 respondents selected through purposive sampling based on the following criteria: aged 18–27 years and employed on a permanent basis. Data were collected using standardized instruments, namely the Job Insecurity Scale, the Survey of Perceived Organizational Support, and the Counterproductive Work Behavior Checklist. The data were analyzed using correlation analysis, regression analysis, and path analysis. The results indicate that: (1) job insecurity has a significant positive effect on CWB; (2) job insecurity has a significant negative effect on POS; (3) POS has a significant negative effect on CWB; and (4) POS partially mediates the relationship between job insecurity and CWB. These findings suggest that job insecurity tends to increase counterproductive work behaviors; however, its negative effects can be mitigated when employees perceive a high level of organizational support. This study provides practical implications for organizations to strengthen support policies and promote transparent communication in order to maintain the well-being and productivity of Generation Z employees.
